Appraisal systems not only monitor the performance of employees but also play a crucial role in the selection of suitable employees for any specific task. Performance management is a whole working system that begins when a job is defined as needed and ends when an employee leaves the organization (Shahzad, 2010). Two of the most common objectives of appraisal systems include developing and improving the skills of the employees and increasing the productivity of the organization through selecting best employees for high-value tasks. Plessis (2010) asserts, â€Å"The performance appraisal process is something that every business needs to do if they want to improve efficiency†. Performance appraisal plays a vital role in the success of any company or organization because it supports the management in taking various critical decisions. Bacal (1999, p.34) asserts, â€Å"The performance appraisal process involves manager and employee working together to assess the progress that the employee has made towards the goals set in performance planning†. Employee performance appraisal is done once or twice a year (Chandler, 2005). Effective performance appraisal systems improve employee loyalty, morale, and general productivity (Ndunuju, 2009). An appropriate performance appraisal not only m akes the employees aware of their deficiencies but also helps them improve the required skills and knowledge. The four major components included in the performance appraisal system are senior management’s support, a design of the system’s procedures, system implementation, and management training (Grote, 1996, p.189).

Henry Ford I personally feel that team work is almost totally beneficial to an organisation and also to its members. Researchers suggest that individuals are better than teams at generating new ideas, but the teams are better than individuals at evaluating ideas. Before advancing into the argument, let us first try to understand what does the term Team actually mean and in turn to understand it we should figure out what does a Group mean. A group is a collection of two or more people who often have a face to face interaction among themselves and work in an interdependent manner in order to achieve their common goals. As mentioned by Katzenbach Smith, a team is an extraordinary form of a formalised group. He states that a team consists of a small number of people who all are committed to serve a common purpose and achieve their performance goals. It generally operates with a common approach and the people in it are always mutually accountable. Having got an idea of what a team really means, now let us try to get a pinch of some of the issues that are being faced by them. The following should be taken care for the proper functioning of a team, A pleasant atmosphere should be maintained within it and all its members should sustain a good relationship among themselves. All the members should be made to actively participate in the team. The members should all be made aware and also accept their team goals the up to date informations should be shared among them. If any misunderstanding arises in the team, they should be resolved as and when possible. Since decision making holds a higher degree of importance, all the team members must be made to participate in it. Performance evaluation should be carried out frequently. Labour should be equally divided among all the members and they should be given the freedom to express their concerns. In order for the team work to be beneficial to an organisation and its employees the practise of it should be made efficient enough. The effectiveness of such a team could be determined by factors like its design, overall composition and the processes it follows whereas Hackman suggests three different criterias for assessing a teams effectiveness. Firstly, it is the actual output of the team. Secondly, the entire team should work as a performing unit. Thirdly, each member of the team should be satisfied with the experience of working in it. As already stated now let us study in detail about the various factors that contributes to the effective working of a team. Effort There are some factors which intensifies the quantity of effort the members of the team disburse on carrying out the given task, Work Design The motivating factor of the team very much relies on its work design. Hackman states that a higher degree of effort is achieved from the team only if the task they perform is found to be challenging, has a major impact on the organisation or its clients, is totally owned by the team and if it gives out regular feedback on the team members performance. Reward System Efforts will be higher if there is a reward system in place. It provides the team with challenging objectives and emphasizes their accomplishment. Hence it directly paves way for the team members growth and indirectly aids the organisations augmentation. Knowledge and Skill The members of the team should be both technically as well functionally competent. The effective performance of a team mainly depends on the resources (Knowledge and Skill) it possesses in order to complete the given job. The factors that should be taken care are, Team Composition A teams composition is mainly determined by the level of expertise it has pertaining to the performing task. But normally the teams composition is determined either by seniority or by personal predilections instead of taking into account the ability or the technical expertise it possesses. Team Size Though many teams in an organisation tend to be large, it does not paves way for the effective functioning of the team. The major issue being that if the number of members in a teams increases then the degree of interaction within the team decreases to a greater extent. In addition some people will start finding it difficult to make their contributions. As stated by Handy, the first and foremost reason for the above is that a tendency would start arising for those who make huge contributions to employ most influence and vice versa. The second factor being that the people who are devoid of their contribution could deny the team of their relevant knowledge and skills. Performance Strategies Hackman states that a team would almost employ a task appropriate performance strategy based on the following three conditions, Firstly, the concern about the amount of information available for the team members to be made use while assessing their performance. Secondly, the concern is about the interaction that takes place within the team members which in turn encourages them to make use of the information available. The teams before getting into the actual must do some pre-work to figure out what the work is all about and the process which they should employ. Thirdly, the team interaction not only paves way for newer ideas but also helps the team to no get deviated from the strategic implementation of their ideas. In spite of taking good care during some instances there seems to be some deviation from the chosen approach, which in turn is mainly due to the lacking of quality in the decision making process. Decision Making One of the major factors pursued by a team in order to achieve good results both for the organisation and its members is the Decision Making. All the members of the team should be actively made to participate in the decision making process. Biasing is an important factor that arises during the decision making process. The one being the general biasing where even though there seems to be an abundance of information across all the team members, it is always some peoples voice which could be heard in the decision making process owing to their seniority. The second kind of biasing is called the Epistemic Freezing, which means the team tends to come up with an opinion and once it is shaped up it is left all alone i.e., it is literally let to freeze out. The teams normally make accurate decisions when compared to the individuals. There are two reasons to support it. Firstly, when all the members of the team are brought together they all in turn bring about a diversity of knowledge and information which could not be obtained from a single person. Secondly, there would be different approaches by different kinds of people in a team for the problem in progress. The teams should comprise of a good mix of people in order to make the decision making process effective. It should have a combination with different levels of experiences in the problem they are dealing with. The status of the team members should never be considered in the decision making process, this is because the members with a higher status always try to have some amount of influence on the teams solution to the given problem which in some scenarios could be wrong. There are number of techniques for performing the decision making process in a team. Some of them are as follows, Brainstorming A team of about five to ten people sit together and discuss for about an hour about the issues on which they need to generate newer ideas. It is normally the lead person who initiates the meeting. The entire conversation between the team members are recorded for later assessment. Delphi Technique The actual face to face interaction among the team members does not takes place. Initially each member of the group writes down his ideas and solutions to the reported problem, which are then updated in a common database. Each member of the team are then sent a copy of the other members contributions and are all expected give out their comments for the same. The above process is repeated until the team arrives at a common solution. Stages of Team Development There are five stages in the development process of a team. The teams though often keep changing the order of development owing to the constant change of members in it. Forming The actual formation of the team takes place in this stage. The team interacts and learns about the challenges and agrees on their goals. This is considered as the most important stage as the basic interaction between the team members takes place here. Storming The team argues about the different ideas that are to be considered. Since all the team members actively participate, this stage is considered necessary for the growth of the team. Norming The team members start to adjust each others behaviour and make work to seem more natural and free flowing. They agree on each others rules working methods and ideas. A sense of mutual trust begins to develop among them. Performing The teams begin to perform their tasks as unit without any supervision. The members of the team tend to be become interdependent, motivated and knowledgeable. In this stage the team members care of the decision making processes by themselves. A teams success not only depends on its members but mainly on the kind of leader it has. A leader is one who guides as well as acts with his team to achieve their objectives. A good team should have leader who could portray different working styles and also be able to recognise the strengths of his team members as well as tolerate their weakness. Also an excellent team should not be stuck with the one person as its leader all the time. Team Building Team are often found to be more cohesive. The factors that add on to it are, The Common Task Teams always perform as closely tied unit since they work for achieving a common goal. This unified approach leads to a greater degree of cooperation and job satisfaction among its members which in turn helps the organisation to give out its deliverables at a faster rate. Communication When there is a better level of communication among the team members, they begin to help each other and make themselves to get a grip on all the processes. Hence communication paves way for the team to start working as an organised unit. Size The team should only have a maximum of 10-12 members. Increases in the number of members tend to have an adverse on the performance of the team. Belbin has suggested eight roles that could be used while building a team. Resource Investigator Someone who comes up with newer ideas and solutions for the reports problems. He communicates well with all his team members. Monitor Evaluator Someone having good judgemental capabilities and a practical attitude towards work. Team Worker He is always calm in nature and interacts with others and induces team spirit among them. Completer-Finisher An anxious person who follows order in each and everything he does and has a obsession towards perfection. There are three different levels of ADD, Attention Deficit Hyperactivity Disorder (ADHD), Attention Deficit Inattention Disorder, and Attention Deficit Impulsive Disorder.   Ã‚  Ã‚  Ã‚  Ã‚  In my research I hope to learn what causes this behavior and how to take care of it. I also hope to learn how one would get Attention Deficit Disorder. I would like to know why one would get ADD.   Ã‚  Ã‚  Ã‚  Ã‚  I would like others to learn what ADD is, how to diagnose it, and how to cope with it. My goal is for others to know that it exists but is treatable and that an affected person can be a productive person in society. I hope they learn to understand that it is not something to laugh about and that it is a serious disorder.   Ã‚  Ã‚  Ã‚  Ã‚  Attention Deficit Disorder, in my eyes, is a disorder that one cannot control. The affected person’s brain thinks it is normal so they just impulsively respond to situations. Not knowing that what they are doing is disruptive, they repeat these actions because their brain has thought this way since they were born.   Ã‚  Ã‚  Ã‚  Ã‚  ADD is a disorder that is one of the best-researched disorders. Even though it is researched in such a great degree, the cause is still unknown. However, research suggests that it is a neurobiological condition. Which is to say that it has to do with the nerves in the brain and that it is genetic. It is proven that ADD runs in the family.   Ã‚  Ã‚  Ã‚  Ã‚  The most frequently stated cause of Attention Deficit Disorder is, â€Å"the involvement of the prefrontal cortex, part of the cerebellum and at least two of the clusters of the nerve cells deep in the brain known as the basal ganglia†(Philip W. Long, MD). It Is determined that, â€Å"the right prefrontal cortex and two basal ganglia known as the caudate nucleus and globus palliclus are smaller than usual in a child with ADD†(Philip W. Long, ... ...hrough family history.   Ã‚  Ã‚  Ã‚  Ã‚  The common cause of ADD is the reduction of size in specific sections of the brain as explained before.   Ã‚  Ã‚  Ã‚  Ã‚  Several genes, which are mutated, are responsible for the small sections in the brain. Researchers do believe that ADD is a polygenic disorder. Also, ADD is passed down through the genes in the family. As you can already see, all of the causes are linked together someway.   Ã‚  Ã‚  Ã‚  Ã‚  This research project has been a great experience for me. I have learned everything I wanted to learn. I learned that too much dopamine in the prefrontal cortex, cerebellum, and basal ganglia is the cause for such behavior that is expressed with ADD. I have also found out that there are many treatments to help people with this disorder and they are successful.   Ã‚  Ã‚  Ã‚  Ã‚  I hope others have learned as much as I have through my paper. I want them to understand that ADD is a serious disorder and that it can be treated with the right medication and support. I also hope that they understand exactly why this type of behavior that is expressed in people with ADD happens. Dracula and Kenneth Essay

The high angle shot and extreme long shot looking down at Dracula and Harker crossing through the hall. This shot draws attention to Dracula’s extremely long red cape streaming out behind him like a trail of blood. The low angle shot shows Dracula looming over Harker and makes him look powerful, like he is in control. Many two shots are used to allow the audience to make comparisons between the two characters. The low angle shot is also used to emphasize the shadow’s movements. The low lighting helps with casting Dracula’s shadow which is again typical of horror. Dracula’s eerie shadow moving in the gloom is very effective for scaring the audience as the combination of shadow with candle light works exceptionally well for this scene. This candle light makes the gloomy aspect more present as the castle is immense and there are not very many candles so most of the entrance hallway would be beyond the reach of the light and in darkness, which makes it very scary as you do not know what lurks in the gloom. There is orchestral music played by the strings which go low and slow to create a sinister atmosphere. This music adds to the feeling of tension, the feeling that something is going to happen. The music gets louder and quicker when Harker offends Dracula by laughing and Dracula gets furious and pulls out a sword. This combined with the change of pace and volume of the music makes the audience become afraid, a typical trick of horror. There are many different sound effects in this scene from Dracula. There is the howling of the savage wolves, which scares the audience and makes the element of horror and wildness of the setting more clear. There was the thunder, which is typical of a horror movie. The clanging of the huge, metal gates emphasizes the feeling of the strength and inescapability of the castle and that Harker will not be able to escape and this will be his prison for the rest of his life. Harker’s costume is typical of a man of those times. He wears a suit and is very neatly presented. He has his hair combed very carefully. Dracula’s is very different. He wears a huge red robe which trails out behind him like blood. His hair is curled up high and is white and it mixes with the skin on the back of his neck which makes him look weird and scary. His skin is white and wrinkled like an old man and this creates the effect that he has been drained of all his blood and that helps you to understand his lust for blood and the way he talks about the preciousness of blood. It makes him look very scary and effective, almost dead in a way. It also makes him look exotic and abnormal. He would stand out in a crowd of normal people. There were quite a few similarities between the film extract and the text; both were set in a huge, Gothic castle with a vast courtyard. The stone was ‘massively carved’ and the door was old and studded. Both had creeping shadows and lanterns. In both the film extract and the text, Dracula is portrayed as having hairy palms (abnormal), profuse hair, an â€Å"extraordinary pallor† as he is very pale, he is portrayed as being an old man in both and he is also similarly portrayed as speaking with a ‘strange intonation’ (foreign accent). The similarities between the film extract and the text with Harker is that in both they portray his feelings of anxiety and his crossing of the threshold is made significant. The differences are that in the text, Dracula is described as having bushy eyebrows and a moustache whereas in the film extract he has a plain face. In the text, Dracula is dressed in all black while in the film he is dressed in white which emphasizes his paleness with a red cape that is more powerfully visual as looking like blood flowing behind him. Also in the text Dracula is portrayed as having a red mouth with protuberant, pointed teeth while in the film he is shown as having a pale mouth and normal teeth. The director uses this look in order to make Dracula look like a normal human, adding to the feeling of mystery surrounding him, and to make him different from the stereotypic image of Dracula. Summary These two films engage a modern audience in the way the films use clever tricks to give suspense, which can be overlooked in some of the newer horror films that rely on the amount of blood that comes out rather than clever filming and jumpy moments. In short, Dracula and Frankenstein were very similar in the way that they portrayed the typical horror tricks and consisted of similar camera angles to each other point out various bits. I thought that Dracula, both the written extract and the film extract fitted the horror genre a bit better than Frankenstein as it was more believable for me. I also thought that the film extract was much more scary, although Frankenstein wasn’t bad and had its moments of fright. My final views were that Dracula was on the whole filmed better than Frankenstein as it used the different camera angles more effectively in my opinion. During each individuals lifespan there are constant changes and developments taking place, the majority of stages and life changes each individual passes through are due to their common psychological and biological heritage as humans and are shared by all people. Culture and social class, and the individuals environment are all factors that help shape the course of development (Niven. N.1989). There are five main theoretical approaches for lifespan development; these are biological, cognitive, humanist, behaviourist and the psychodynamic approach. Ageing in late life is shaped by the accumulation of life events and the proximity of death; a misperception about ageing is that disability and poor health in later adult life are inevitable (Davies, M, 2002). During each individuals lifespan, they will experience a series of crises and life transitions. Throughout the lifespan there are certain periods or stages where each individual will face a transition from one state to another. These periods have been referred to as life crises by some psychologists, each crisis needing to be resolved in order to progress to the next stage. Each individual proceeds through the stages of development, and the way in which they deal with each crisis in each stage of development shapes their personality (Niven, N, 1989). Other approaches agree that there are certain stages in development that have significance for each individual, but they state that there are also other events that can also shape development these being experienced by some indiv iduals but not all. Retirement is just one of a number of changes that need to be adjusted to in late adulthood, among the others are declining health and physical strength along with physical and sensory impairment which can result in increased dependency on others in late adulthood (Beckett.C.2002). Several physical and cognitive changes also take place in old age (Bee Mitchell, 1984) cited in (Sugarman. L. 1990. Pg 53). The bodily changes that are associated with ageing are summarized in five words- slower, weaker, lesser, fewer and smaller. The central assumption of this approach is that behaviour is governed by the unconscious as well as the conscious processes; some are present at birth while others develop over time. (Beckett.C.2002) The second assumption of the psychoanalytic theory is that our personalities have a structure that develops over time. Freud proposed three parts of the personality- the id, the ego, and the superego. Freuds key assumptions were that adults personalities depend on childhood experiences; he assumed children go through five psychosexual stages. The first being the oral stage, the second the anal stage, and the remaining stages being the phallic stage, the latency period and the genital stage. (Beckett.C.2002). When looking at human lifespan development, Erik Eriksons theories can be of use to a social worker. Erikson was a student of Freud; however he had some very different ideas. He thought development was psychosocial and due partly to maturation and partly due to society. Erikson also thought that personality development continued across the lifespan, unlike Freud, who suggest personality development finished in adolescence. Erikson (1980) cited in (Niven, N, 1989, pg 155) proposed eight stages of development which he called developmental crises, these being viewed more as a period of difficulty or dilemma. They are times when individuals face a turning point or transition in their lives often involving a degree of stress associated with having to resolve each dilemma. Not only do these transitions of change affect the individuals behaviour they also affect their family and friends. Eriksons stages are phrased in terms of an opposition between two characteristics and each individual mu st successfully negotiate the task or stage in order to be able to move on to the next one. Erikssons eighth stage (late adulthood) is integrity vs despair; this suggests if the individual has managed to negotiate the previous stages, then the individual will have developed a sense of integrity. This refers to the acceptance of the limitations of life, with the sense of being a part of a larger whole which includes previous generations. It enables the individual to approach death without fear, if one looks back on ones life and sees it as unsatisfactory, despair occurs and a feeling of what if prevails. A disadvantage here is the lack of empirical evidence- this is also another criticism of Eriksons work. The advantages for a social worker using Eriksons theory is that it provides markers for those events in a service users life that may be proving difficult and in using this approach, social workers can highlight the problems that are likely to affect people during specific stages of their life. (Crawford, K, Walker, J, 2007). All transitions expected or unexpected, sudden and unplanned, present opportunities and challenges for the individuals development and growth. Each individual will have different experiences of transitions even when the life event is common to many in society, each person will respond and adapt to that change in a unique way. There are disadvantages for social workers when viewing individuals through a lifespan perspective as most of the theories being used are Euro centric (European studies) and cannot be applied to all cultures. As a social worker care must be taken when using any of the behavioural approaches as they raise the issues concerning the use of power and oppression. The social worker should not focus too much on narrow behavioural issues at the expense of the larger picture (Beckett.C.2006). It is in a social workers interest not to oppress or discriminate service users but to treat them with unconditional positive regard, not forgetting to treat each service user as an individual with their own opinions and values. The theories used do have limitations as not all individuals or cultures fit the suggested norms and each person develops at a different rate. As a social worker knowing about the different viewpoints from theorists and their suggested viewpoints may enable a better understanding of what problems a service user may be experiencing. This is because they have never seen anything else to compare them to. Plato argues that there is a critical flaw in how people mistake their limited perceptions as reality, as truth, and as what they believe to be what is good. The allegory reveals how the flaw affects our education, our spirituality, and our politics. The flaw that Plato speaks about is how people trust what they see and think it is real. In The Allegory of the Cave, the slaves in the caves know that the shadows, shown on the wall by the fire behind them, are real. If they were to talk to the shadows echoes would make the shadows appear to talk back. To the slaves, as Plato puts it, â€Å"the truth would be literally nothing but the shadows of the images†¦. † The allegory also talks about how a slave is later brought out of the cave, in what Plato refers to as â€Å"the ascent of the soul into the intellectual world. † Once out of the cave, the slaves discover that what they thought was real is not. They learn to understand all of these new images as what is real and what is true. Since the slaves have been in the dark for all their lives, both literally and metaphorically, the light blinds them. Representing knowledge, the light is too brilliant for them to see and comprehend. The slaves must be re-educated. They have to learn that the reflections are truer than shadows and the objects truer than reflections. They must deal with a new reality that does not exist within the cave. Plato says that these people who are brought out of the cave must go back into the cave to educate the other slaves. But the only people who should be allowed back into the cave are the ones who are willing to go back. The people must teach the other slaves about the reality outside of the cave, and what is outside of the slaves’ reality. These are representing the philosophers in the allegory. The capacity to learn exists in the soul. Humans need to use their whole soul to learn, not just use their eyes. The allegory states that, â€Å"†¦the power and capacity of learning exists in the soul already; and that just as the eye was unable to turn from the darkness to light without the whole body, so too the instrument of knowledge can only y the movement of the whole soul be turned from the world of becoming into that of being†¦. † According to Plato, human beings’ misperception about â€Å"reality† also affects the spiritual growth of that person. When the slave makes the ascent out of the cave that they have been in their entire life and sees the sun, they will be reminded of God. Plato wrote about how the slaves may even mistake the sun for God because the slaves would have no real perception of what the sun or what God looks like. Having moved from darkness into light, the slaves come to the conclusion that this bright light must be God. Plato argues that one’s soul holds knowledge of what is true. When one learns, one simply remembers. People originate from Heaven where they knew the truth. In the Bible it even talks about how on the outside people are wasting away every day but on the inside they are being renewed every day. One is renewed day by day by remembering things that their soul knows, but that they have forgotten. Also, Plato discredits a government run by the people in the cave who are uneducated and yet still fight for power. He also argues that the people who have made the ascent from the cave must govern, for they know what is real and what is not real because they understand that the shadows are only dreams, or something that is unreal. Plato says it is difficult to go back down into the darkness after somebody has seen the light, but they must. They must educate the slaves about the world above, so the slaves understand that power is not the greater good. Even though it will be about ten times harder to readjust to the darkness after descending into the cave again they will see about ten times better, because now they know the shadows are not real. They will govern with knowledge of good and truth. I believe that the Allegory of the Cave simply states that we must question reality and we must not trust just what our eyes tell us. We must know more than just what the eyes see. The slave in the allegory that makes the ascent and eventually rejects the truth of the shadows comes to know a truer truth. But then they believe what their eyes show them that is on this world. They have forgotten that they must question reality, because how are they to know that this reality is realer than that of the caves’? Somebody may wonder what if we are the shadows in the cave. And who knows. It corresponds to having an imaginary friend when a person is younger. The imaginary friend is very real to whoever the befriended person is, but as the person gets older or makes the ascent to the world of knowledge, they will mostly likely reject their childhood imaginary friends. Everybody is faced with a different reality where they start to believe that what their eyes show them is the only truth. They forget to question things and don’t realize that maybe there is yet another ascent, out of this bigger â€Å"cave† of the light. Human beings’ knowledge of goodness, reality, and truth will forever be limited by their fear of new ideas and new perspectives.
